Study on Value Added Mechanism of Human Capital of Innovative Group〔*〕

Ⅰ.Human capital increment mechanism of innovative groups

Human capital is a specific capital different from material capital.The independency,exogeneity and sociality characteristics of the human capital as well as its value variability and self-increment features determine the individual increment and common increment modes of the human capital.In the specific practice,the common increment can achieve more significant effects than individual increment.The human capital increment of innovative groups is accompanied by individual increment and common increment,but the human capital increment mechanism of the innovative groups is mainly about the common increment mechanism as group characteristic.The common increment is focused when the individual increment is discussed below.

The human capital is different from the material capital.The material capital will be consumed with continuous use,such as natural wear of fixed assets,while the human capital level will be improved in production activities with the accumulation of the experience and the improvement of proficiency in using existing knowledge.The mechanism of action shows that the human capital exists in the human body in potential form,can be reflected through certain productive labor and has significant human body independency characteristics.That is,all talent and wisdom are attached on real people and the human is the natural carrier of the human capital.The human capital increment achieved by each member in the innovative group from personal investment and knowledge and skill experience accumulation can be attributed to individual increment.Regarding the individual increment mechanism of the human capital,the individual knowledge is increased due to human capital investment and the individual technical proficiency and the skills are improved due to experience accumulation.

Innovative group is a group or organization to actively obtain,create and transfer knowledge around a common goal and to be guided by creating new knowledge and expressing new ideas.Due to the group characteristics,the innovative group can achieve the common increment of human capital higher than individual increment.

Knowledge exchange and learning between the members in the group may motive innovative inspiration of the members in exchange and achieve knowledge increment through mutual knowledge sharing.Due to strong innovation ability and innovation consciousness of the innovative group and through exchange between the members,the experience,good methods and good tools may be diffused to other members of the group,so as to improve the group efficiency.If the knowledge sharing is promoted,the internal members can learn really useful professional knowledge and skills,improve work efficiency,accelerate appearance of innovation and generate greater benefits.

To improve the enterprise competitiveness in the market,it is required to pay high attention to the role of the organization and give better play to the overall joined force of the group while giving importance to the individual talent role,so as to achieve the enterprise human capital increment.Cooperation in the group promotes individual socialization,enhances group consciousness,form mutual support atmosphere,improve the work efficiency and overall performance of the group and establish the relation and emotion of interdependence.The group cohesion enhancement can gather greater power of group members and guide the group to develop towards correct direction and constantly achieve technological innovation,organizational innovation and management innovation.

The behavior of the group members often has the tendency of group following.Therefore,the influence of the group on the individual behavior is also reflected in the group norms.In the actual work life,formal and informal norms have the effect to constrain and guide the member behavior.The individuals may also be helped by other members in terms of work or psychological temper if conscientiously complying with the norms.In terms of the impact of the group behavior on the individual behavior,the common increment of human capital of the innovative group is mainly from social facilitation of the group influence on individual behavior.Social facilitation means that,in the group activities,the individual activity efficiency will be significantly improved due to the impact of other members in the group,so as to improve the work efficiency and innovation efficiency of the whole group,thus realizing human capital increment.

Ⅱ.Ways to promote human capital increment of innovative groups

1.Establishing a scientific training mechanism

Educational training is an effective way to achieve the human capital increment of the innovative groups and the source power for enterprise sustainable development.To achieve the human capital increment of innovative groups in the enterprise technological innovation process,it is required to conduct professional training for existing employees by intensifying educational investment.While the professional training is closer to production practice and conductive to helping the innovative group to improve their understanding of the posts and improve their professional knowledge level and operation skills.Training,as the main way for the enterprises to achieve human capital increment,may help employees improve their own knowledge structure and improve their working skills,so it is also the key factor to determine the human capital yield.The main objective of on-the-job training is to improve the existing working skill level and the spirit of selfless dedication of the employees.The enterprises generally enrich the training content and improve the teamwork spirit through knowledge lectures,case discussion or site visits and make training effect evaluation and feedback,so as to achieve the individual human capital increment of employees.

2.Establishing a reasonable incentive mechanism

A perfect incentive mechanism shall not only motivate different individuals but also retain excellent talents for enterprises,such as provide learning fund support for innovative talents,provide good opportunities for in-service study and create a good environment for establishment of an innovation-type learning organization.The enterprises create a harmonious learning environment for innovative groups by establishing an innovation-type learning organization and promote the improvement of the material product value by teaching students of new ideology and technical information.As the basic power for the enterprises to ensure sustainable development,the learning organization can form persistent social adaptation ability and change ability in the development of the organization and can even take further study as an appraisal index for promotion to motivate the employees to attach importance to continuing education after work and encourage them to actively participate in on-the-job adult education.In general,to effectively play the innovation potential of innovative groups and to achieve the human capital increment of innovative groups,it is required to constantly improve the original incentive mechanism,promote organic integration between individual value and group value and fully mobilize the activity and initiative of continuous innovation of all members in the group.

3.Establishing an effective communication mechanism

The development potential of a person is based on constant learning and acceptance of new knowledge and new skills and a person can improve its own capital value only through constant knowledge accumulation.Under the development background of knowledge economy,knowledge has become an important breakthrough point for the enterprises to enhance market competitiveness.Through mutual teaching,the employees can learn advanced knowledge technology and the employee quality can be improved,so as to enhance the enterprise production capacity and create more economic benefits for enterprises; the new knowledge will be generated after accumulation of the knowledge of the innovative groups to a certain group,so as to promote increasing overall human capital value of enterprises.To this end,to establish an effective communication mechanism,it is required to establish an efficient exchange platform and electronic information network and establish the employee suggestion system combined with the professional characteristics of the innovative groups.

4.Establishing a smooth operating mechanism

Innovation is an activity of the innovative groups and even a part of the process.That is,innovation is a routine process in the innovative groups,while the degree of fluency of the overall operating mechanism is the main influence factor determining efficient operation of all links in the process.It is generally believed that scientific organization structure and reasonable hierarchical structure are important foundation to realize smooth operation of the organization.Therefore,rational division of labor of the innovative group members and reasonable setting of the employee posts are forceful guarantee for organization process operation and resource optimal configuration.In concrete practice,it is required to establish an internal structure with complete functions and efficient organization to clarify the division of labor and respective responsibilities of the members and guarantee normal operation of the organization and also required to establish a job rotation system and ensure orderly circulation of employees in enterprises to cultivate interdisciplinary talents and realize human capital increment.As important presentation of enterprises in human capital investment and the main method adopted by most enterprises for human resource development,job rotation can exercise employees in each aspect,comprehensively improve the comprehensive quality of employees and provide the enterprise employees with a colorful work environment,so that the employees are more familiar with the company business and achieve human capital increment in free mobility.The employee mobility in the enterprises is mainly classified into regular mobility in enterprise,regular mobility in department and applied mobility.The innovative group of enterprises is an important human resource and the free mobility of the human capital can promote rational allocation of the human capital.The enterprises should change ideas,recognize the significance of human capital increment and promote free mobility of human capital in enterprises and may establish a unified information management system,bring internal information resources into the public and strengthen exchange between different departments,so as to effectively realize human capital increment.

3.Conclusion

Regarding human power as capital breaks through the recognition of the capital in traditional theory and improves the position of human resources in the resource composition.The innovative group is the subject of innovative activities.Promoting the human capital increment of innovative groups can promote more and better innovative achievements and create greater benefit and wealth for the enterprises,organizations and the whole society.In terms of increment mechanism,the human capital increment is derived from individual increment and common increment.Therefore,to promote the human capital increment of innovative groups,it is required to establish a scientific training mechanism and reasonable incentive mechanism to promote the individual increment based human capital increment and also required to establish an effective communication mechanism and smooth operating mechanism to promote the common increment based human capital increment.Meanwhile,the innovation work is of high complexity and uncertainty.The innovative groups shall not be anxious for success in promotion of the human capital increment in management of various activities and shall form innovation-supportive environment and atmosphere “centered on innovation”,so that innovation becomes a “normal state” of organization operation.

Innovation group is the subject of innovation activities,to promote the increment of human capital group innovation,contribute to more,better innovation,create more benefits and wealth for enterprises,organizations and the whole society.In the value-added mechanism,human capital value from an accretion and symbiotic value.Establish training mechanism and incentive mechanism to promote a health and value based human capital value,improve the communication mechanism and operation mechanism to promote symbiosis value-added based human capital value,is to strengthen the team effect,an important way to promote the increment of human capital group innovation.
