On the Cultivation of Young Teachers in Higher Schools—Taking Zhejiang Pharmaceutical College as an Example

Abstract:Young teachers in higher schools with great passion and lofty ideals are the leading strength among the teachers.The strategic task of higher schools’development is that strengthening the construction of theyoungteachingstaff.Based on thepresent situation of this College,the paper studieshow to cultivate young teachers.

In recent years,due to the scale expansion of higher schools and the replacement of senior and young teachers,young teachers have become the leading strength among the teachers and the important part of the faculty[1].Taking School of Medicine of this College as an example,young teachers below 35 account for 53%.Therefore,the strategic task of higher schools’development is that enhancing the construction of the young teaching staff.Based on the situation of this College,the paper aims to study how to cultivate the teaching ability and scientific research capacity of young teachers.

I.Teaching Ability Improving

As a basic ability,teaching ability is the ability that teacher can effectively complete teaching activity,and well controls the teaching process.This College carried out a series of teaching activity to help the new young teachers master some advanced teaching methods and means,improve their basic teaching skills,and cultivate their teaching organization ability,reflective ability,innovative ability and professional practice ability.

(i)TeachingOrganizationAbility Cultivating

Most young teachers in the College are recent graduates from non-normal universities.Lacking of teaching experience, young teachers are unfamiliar with teaching methods.They cannot grasp the students’psychology in that their lesson preparation and course content are not systematic.Therefore,in order to give full play to the role of the veteran teachers,the College arranges experienced teachers to guide young teachers in political thoughts and teaching ability.Under the guidance of veteran teachers,young teachers can not only complete their teaching tasks,but also carry out the open class,teaching-reform project,and act as class advisor,which enrich their experiences and knowledge.This cultivation method accelerates the improvement of young teachers’organization ability.

(ii)Teaching Reflective Ability Cultivating

Teaching reflective ability plays an important role in the growth of young teachers.Young teachers should pay also attention to reflective teaching.They are required to observe lessons fourth a month after completing their own teaching tasks.Additionally,school and college will regularly organize public classes,so that young teachers have more opportunities to learn from excellent teachers’ teaching experiences,skills and rigorous teaching style.At the same time,after each open class,teachers are organized to discuss and summarize teaching form,skills and style of the open class.This process aims to cultivate young teachers’reflective ability, enrich their teaching experience,and improvetheir teaching ability.

This College establishes a mechanism of“a teaching mode of promoting teaching with competition”and requires young teachers to take part in various competitions such as courseware competition, lesson plans competition,teaching competition,and basic teaching skills competition.On the one hand,attending competitions can improve young teachers’teaching positivity and teaching level.On the other hand,it enables young teachers of different subject to learn from each other’s teaching activities and give suggestions to promote teaching.

(iii)TeachingInnovativeAbilityCultivating

College students have quick thinking and innovative consciousness,so that they can acquire knowledge and information from different channels.In some fields,students may know more than teachers.Students in higher schools should keep with the times and be in advance of the development.[2]Therefore,young teachers should attach great importance to the innovative capability to update their teaching concepts and change teaching modes in line with changing times and trends.Faculty Development Center of the University will invite excellent teachers with noble ethic, profound knowledge,excellent professional skills and extensive experiences to share their advanced teaching thinking. But for cultivating teachers’professional and ideological innovation,the school established teacher training fund to promote teaching methods and teaching means innovation.And the school encourages young teachers to participate in professional skill training held by related organizations outside the school,such as the brand profession building and practical exploration,how to apply information technology to teaching methods,and MOOC and SPOC training class.

(iv)Practice Ability Cultivating

Most young teachers in our university are recent graduate from general colleges who show many deficiencies in their practical experiences and professional practice ability,which means that they are unable to combine theory with practice to effectively teach students.Therefore,the College makes full use of resources out of school to carry out the project of taking a temporary post for getting experiences such as visiting engineers.Each department arranges one or two teachers to take up relevant positions in the municipal Market Supervision Bureau, cooperative enterprises and training practice every semester.Young teachers can improve their practical ability and teaching ability through participating in the enterprise training,enterprise technology development and teaching practice.

II.Scientific Research Capacity Improving

Teaching activities drives scientific research,in turn,scientific research promotes teaching.Teachers should impart the latest knowledge and information connecting with the scientific results to their students,which enriches teaching content.Therefore,the college will guide young teachers to take part in research group of senior teachers to promote their scientific research capacity.Aiming to encourage young teachers to apply for research project and improve their scientific research ability, the College provides scientific research funds to organize various school-level research projects.At the same time,the Faculty Development Center of our school will regularly invite experts and scholars to give academic lectures,so as to broaden young teachers’horizon,enrich their knowledge background and guide them to do scientific research.

As a young teacher,much efforts should be made to improve teaching ability.Teachers should not only promote teaching quality and scientific research levels of the academies under the assistance and guidance of school and college,but also should enhance the ethics construction and self-learning ability,professional level and education level.Only by constantly learning more special knowledge can teachers keep pace with forefront of the professional theories and impart more effective knowledge to students.
